| dc.description | This study investigates the collaboration process in hybrid work environments by focusing on how first-line managers define, implement, and manage teamwork in settings where employees alternate between remote and in-office work. As hybrid work models become more permanent, organizations face challenges in maintaining consistent communication, team cohesion, and leadership visibility. Despite increasing adoption of hybrid systems, a notable research gap remains regarding how front-line managers facilitate collaboration using structured workflows and digital tools. This qualitative study aims to address that gap through structured interviews with purposefully selected first-line managers experienced in hybrid team management. Data were analyzed using thematic analysis to extract key patterns and insights. The findings reveal that successful collaboration relies on intentional communication design, appropriate platform use, and leadership practices that ensure inclusive participation. The study contributes theoretically through two key frameworks which explains the balance between synchronous and asynchronous communication as visualized in the Intentional Collaboration in Hybrid Work model, and underpins the importance of relationship quality between managers and team members in driving trust and cohesion, as reflected in the proposed collaboration framework. Practically, this research offers strategies for improving hybrid collaboration, like standardizing tool use, ensuring visibility for remote staff, and fostering equitable decision-making. Ethical concerns around fairness and participation were also identified as important to sustaining long-term collaboration effectiveness. Future research is recommended to include larger and more diverse samples, compare perspectives across hierarchical levels, and examine how evolving hybrid policies affect collaboration over time. Overall, this study provides both vi theoretical insight and practical guidance for strengthening hybrid team performance through structured and intentional collaboration strategies. | |
