This study examines the relationship between job stress and job performance among local municipal organization employees, with a specific focus on three key stressors, role ambiguity, underutilization of skills, and work overload. In addition, the study explores whether job performance differs significantly between male and female employees. A quantitative methodology was employed, utilizing a questionnaire distributed to 260 municipal employees. Due to the non-normal distribution of data, the analysis was conducted using Spearman Correlation and the Mann—Whitney U test. The findings revealed that all three job stress factors exhibited a significant negative relationship with job performance, with work overload demonstrating the strongest correlation, followed by role ambiguity and underutilization of skills. Furthermore, no statistically significant difference was found in job performance between male and female employees, indicating performance consistency across gender. The results underscore the importance for municipal organizations to address these job stress factors by ensuring role clarity, optimizing utilization of employee skills, and implementing effective workload management strategies. The study also supports the applicability of the Job Demands-Resources (JD-R) model in the public sector context, confirming that high job demands coupled with insufficient resources negatively affect employee performance. While the study is limited by its focus on a single organizational setting and reliance on self-reported data, it contributes valuable insights for both theoretical development and practical human resource management within local government institutions.
