Human Resource Development and Organizational Outcomes in Chinese Private Higher Education: The Mediating Role of Ability, Motivation, and Opportunity

| dc.description.abstract | Human resource development (HRD) practices are increasingly vital for improving institutional performance, employee productivity, and talent retention in higher education. Amidst growing competition among private higher learning institutions in China, effective HRD systems have become an essential component from a business perspective. Guided by the Ability-Motivation-Opportunity (AMO) framework, this study examines how HRD practices affect organizational outcomes and whether AMO dimensions mediate this relationship. Data from 393 faculty members in private universities in Jinan, Shandong Province, were analyzed using regression and mediation techniques. Results show that HRD practices significantly enhance organizational outcomes. Consistent with prior research, AMO variables strongly predict faculty performance and retention. Mediation findings indicate that ability, motivation, and opportunity partially explain the impact of HRD on outcomes. This study extends HRD theory by integrating the AMO framework and offers practical insights for institutional leaders seeking to strengthen HR systems and improve overall effectiveness. | |
